I tried replacing the only icon I could find:
/usr/share/pixmaps/xchat.png
But that didnt work so I started googling and found some other paths I've tried without any luck:
/usr/local/share/xchat-systray/xchat.png
/usr/local/share/xchat-systrayxchat.png
~/.icons/<icontheme>/apps/48/xchat.svg
~/.icons/<icontheme>/apps/48/xchat.png
Etc.
Where should I put the icon?

Since you haven't gotten an answer yet, if you've got time, replacing every file given by
find /usr/ -name *xchat*
or
pacman -Ql xchat
will eventually get you what you're looking for.

There was just 1 icon, wich I already had replaced without any luck.

There must be a way without compiling the source code.

It should be "/usr/share/xchat/xchat.png" and so on (message, DCC), if I read the linked FAQ correctly, do you have that? If it does not work, maybe check the prefix in the abs pkgbuild, but I am rather sure it is /usr
